Organizational dynamics and career patterns: effects of organizational expansion and contraction on promotion chances in a large West German company

This article investigates the effects of organizational expansion and contraction on promotion chances in a large West German company. Using personnel record data of blue-collar workers in this company, two questions are dealt with: (i) are there any effects of organizational growth and decline on internal promotion prospects? (ii) which groups of workers mainly benefit or get hurt by growth and contraction? The major findings concerning these two questions are: (i) expansion of the organization improves, and contraction restricts intraorganizational career possibilities; (ii) the hypothesis that mainly disadvantaged or weak status groups (female workers, foreign workers) suffer in their promotion prospects by an organizational contraction is not confirmed. On the other hand, these groups scarcely benefit by an expansion.
